Training, Job Satisfaction, and Performance Effects on Employee Retention in a Manufacturing Firm in Laguna: Effective Communication as Moderator

Abstract

Employee retention is a critical indicator of organizational health and long-term sustainability, particularly in labor-intensive industries such as manufacturing. This study examined the effects of training and development, job satisfaction, job performance, and effective communication on employee retention in a manufacturing firm in Santa Rosa, Laguna. A descriptive quantitative research design was employed, and data were collected from permanent rank-and-file employees using a structured questionnaire. The data were analyzed using descriptive statistics, multiple regression analysis, and hierarchical regression analysis. The findings revealed that training and development, job satisfaction, and effective communication have significant positive effects on employee retention, while job performance has a significant negative effect. Job satisfaction emerged as the strongest predictor of employee retention. Furthermore, effective communication was found to have no significant moderating effect on the relationship between job performance and employee retention. The study concludes that employee retention is primarily influenced by job satisfaction, development opportunities, and organizational support rather than performance alone. The findings provide practical insights for manufacturing firms in developing effective human resource strategies to improve employee retention.
